Creating the ideal workplace

在新冠疫情的影响下,保险业面临着前所未有的招聘困局。各国的国际禁行令,导致企业难以吸引海外人才,许多员工也因为局势动荡而遭到裁员,被迫更换跑道。

对于保险业来说,吸引人才本来就不是易事,所以在一定层面上,保险业更能适应当前局势下较大的招聘压力。对于保险业的大部分工作人员来说,入行都是机缘巧合,而不是主动的就业目标,所以在就业市场上,保险业一直以来都被视为“隐形行业”,专门学习保险专业、或以保险职业为目标的人少之又少。

求职者的市场

从澳大利亚及新西兰金融与保险学会(ANZIIF)的新研究可看出,在当前的招聘困局之下,雇主正在设法吸引和留住人才。根据名为《理想职场》(The Ideal Workplace)的研究报告,保险业的就业市场正在迅速转为求职者的市场,出现了岗位多于人才的局面。有三分之一的雇主表示,2021年招聘十分困难,并指出普遍有资历浅、学历不足但工资要求高的情况。

融众人力资源公司(Fuse Recruitment)战略总监卡梅伦·沃森(Cameron Watson)对此持相同意见。“我在保险业工作了30年,从来没有见过招聘如此困难的局势。”他说,“接下来的12-24个月这一困境都将持续,而保险业的就业市场本来就有人才短缺的问题,让局势难上加难。”

Hays招聘中介公司的董事卡尔·皮耶斯(Carl Piesse)表示,保险业中最短缺的是职业责任索赔方面的顾问和经理级技术人才,这是由于这方面的索赔数量不断增加。出于同样原因,商业类索赔的顾问人才也十分紧俏。

皮耶斯补充说,核保人员如果具有优秀的客户关系发展和沟通技能,也会收到高度青睐。随着人工流程的自动化,核保业务也逐渐从幕后转到了客户关系管理层面。

保留顶尖人才

沃森发现,保险公司之所以在人才留存方面有了大幅提高,是因为它们意识到了目前局势的严峻程度。苏黎世保险出台了多种非常强力的员工支持举措,因而成为了这方面非常具有代表性的例子。去年,苏黎世保险在澳大利亚推出了女性提携计划,着意培养未来领导人才。每名参与人都会与一位在公司里具有威望的高层领导配对,从而在人脉和职业发展机遇上得到前辈的支持和介绍。

ANZIIF的研究还发现,居家办公已经在近两年内成为了常态,员工认为未来办公模式应该具有一定的灵活度。三分之二的员工表示,能够灵活办公是相对较为重要的因素,而68%的员工则希望可以有混合型的办公方式。只有12%的员工想要完全居家办公。

在2020年新南威尔士州第一次封锁之后,苏黎世保险便鼓励员工采用3天办公室、2天居家的办公模式,并且计划在全澳各地的限行规定都缓和之后,向全境的办公室推行这一模式。“我们需要找到最佳的平衡,所以我们在不断营造适合的企业文化,帮助新员工入职、找到自己的节奏,尤其关注于前六个月。”苏黎世保险发言人称。

关注重点发生变化

据皮耶斯说,对于当今的求职者说,优渥的工资、可灵活选择的办公方式是两大考量因素。

“对于求职者来说,居家办公或混合办公模式已经变成了标准配置。”他说,“如果岗位适合,但雇主却无法提供灵活办公模式的话,求职者很快便会失去兴趣。”

皮耶斯补充道,对于索赔顾问和核保人员来说尤为如此。他们的工作并不依赖于团队配合。

沃森认为,比起灵活办公,年轻一代的员工更关注于薪酬和晋升机遇。

“45岁以上的资深员工越来越希望在足够的工作挑战之余,还有灵活办公和居家办公的选择。”他说,“灵活办公对年轻一代的求职者也很重要,但常常不是他们最关注的重点因素。”
